How diverse are boards across UK-listed firms? Reading the Hidden Truth report from Women on Boards and Protiviti was interesting. Key findings 👇 Just 13% of the four key roles are held by women - these are CEO, Chief Financial Officer, Chair and Senior Independent Director (SID) - despite a target for firms to appoint a woman to at least one of these positions; Alarmingly, only 0.7% of these four key roles are held by women of colour - just 25 out of 3,452 roles across the FTSE All-Share and AIM listings; 35% of AIM companies still have all-male boards - an increase of around 80 companies since last year. The findings show a need for redoubled efforts to ensure gender diversity on boards does not wane and that all women share in the progress. How do we speed up progress? The Chartered Institute of Management, CMI recently published a study that showed a sobering 82% of mangers are in positions where they have experienced little to no development preparing them for that role. #AccidentalManagement, often characterised by individuals being promoted into managerial roles without adequate training or preparation, can lead to various detrimental outcomes. These include: → Decreased employee morale → Reduced productivity → Higher turnover rates → Overall ineffective leadership The shift towards remote work and distributed teams exacerbates these challenges, as managers may struggle to provide support and guidance effectively. But also, said managers are not given the necessary training or support they need. To address accidental management, organisations should prioritise proper training and development programs for both new and existing managers. This includes the creation of a proper development plan, equipping managers with essential leadership skills, such as communication, conflict resolution, and team building, as well as fostering empathy and emotional intelligence. On top of that, implementing regular feedback mechanisms and mentorship programs can provide ongoing support for managers as they navigate their roles. By investing in the development of their managers, organisations can mitigate the negative impact of accidental management and cultivate a more engaged and high-performing workforce. EARTH DAY: WHAT CPO / HRD’S NEED TO KNOW ABOUT DOUBLE MATERIALITY? 🌍🌱🌏 The topic of ESG continues to grow (especially with new reporting legislation coming into force across the globe - topic for another day!) so I thought I’d share the concept of double materiality and the opportunities it gives to Chief People Officers. I’ve been learning myself more recently and it’s a good chance to “work out loud.” 🌱What is double materiality? Double Materiality helps orgs understand 1) how your business impacts the planet and society AND 2) how the planet / society impacts your business and P&L. The assessment helps organisations identify the most strategic and pressing areas and issues in their business which *most* impacts the P&L, Planet and Society concurrently. Done well (and there’s a knack to it!) it can help businesses see what is materially a risk / opportunity as the climate changes. It also gets over concerns that doing “stuff” for the planet or society isn’t good for the P&L. ie it stops ESG being a side or “nice to have” agenda. 🌱So why does this matter to CPOs? By understanding what issues and business areas have a double materiality you can do a number of important things to integrate ESG more powerfully into the business strategy and people investment case including: 1) Setting more meaningful business focused remuneration ESG targets to emphasise accountability and progress - this is important if you have outward ESG goals to stakeholders and consumers 2) You can ensure your best talent is in key risk areas of the business as they will help manage risk and you can ensure they have the right knowledge, skills, tools and attitude to do their very best in these critical roles 3) You can develop a view on whether todays culture is setting you up for future success when you know the key topics you need to manage 4) You might identify bits of your business which have a more strategic impact than you thought - in large organisations this can sometimes be teams a few layers below the C-Suite 5) You can orientate CSR, charity and volunteering initiatives in more business critical directions and establish a business case for why focusing here matters Another important benefit is you can develop your own profile and communications in the business on ESG matters which are grounded in business reality. 🌎🌍🌏🌎🌍🌎🌍🌏🌎🌍🌏 So this earth day - consider how do you know for sure you are doing the right things for your business financials and the planet? 🌍 🌏🌍🌎🌏🌍🌎🌏🌍🌎🌏 🌱If anyone wants to work alongside me as I learn more, let me know. As we are seeing more #CSuiteexecutives and #boardmembers sharing stories of their career progression and talking about their #socialmobility in the UK, there does seem to have been some shifts in perception, and the stigma associated with it does seem to have diminished to some extent. On #socialmobilityday reports from organisations like the The Social Mobility Foundation and the The Sutton Trust indicate that while progress has been made, there is still a long way to go with them highlighting the ongoing issues such as the #attainmentgap in #education and limited access to traditional professions for those from less privileged backgrounds. #socialmobility #equity #education
