How can you identify and address performance issues in Recruiting?

I am a huge fan of data! And this is where the magic actually happens, IMO. Here's what I do when I have someone who is struggling with filling their requisitions or sourcing and submitting qualified candidates. Tracking top of funnel through to the submittal to the hiring manager and watching that week over week. Where does it fall off? Is it after a technical? Hiring manager screen? The data will tell you the truth every...single...time. I've seen underperforming recruiters and sourcers turn around their deliver by simply looking at their data week over week.

When communicating on performance lets ensure we focus on improving quality and not quantity. At times, I have seen the number of candidates become a KPI and I believe this incentivizes the wrong goals. Do you want 5 completely qualified strong candidates or 50 mediocre ones? We, as both hiring managers and leaders, have to practice active listening and give coaching for the betterment of the recruiter and our processes.

In this day and age, it is no longer possible to fill many open positions by just simply posting a job and filtering through resumes. The market is far too competitive for that and potential candidates are, rightfully, only considering opportunities they feel is right for them. There are many details that influence whether someone applies for a role. How does the job description look? Does it mention anything about benefits, or the ability to work hybrid/remotely? Also, is the application process easy, or does it have too many questions? Oftentimes, recruiters may not even be aware of those factors, so it’s important to teach them and provide support.

A lot of times, there are ton loads of data and analysis / insights but often the missing component is coaching / mentoring. Feedbacks are mostly given at the time of performance appraisal discussions and in some companies, these are still an annual activity. Coaching and Mentoring real time using data / insights will provide the timely motivation to the recruiters and also give the organization the opportunity to improve process efficiency.

In some industries, its a mad-rush for talent and in some other industries, the talent is scare due to the technical nature of the business. In all these situations, the passion, commitment and a sense of accountability based culture is required to not just sustain, but thrive and grow. Culture forms the core of any organisation and the culture of the TA team plays a pivotal role on the talent that is coming into the organisation. Hence its imperative that the TA team has the right culture mindset and is constantly reinforced, monitored, rewarded. Most of the organisations today are trending towards a people culture of "Trust but Verify". This culture framework needs constant monitoring, evaluation and re-alignment!!

In my experience you need to get them to place themselves in the shoes of the candidate. Once thats perfected, put yourself in the clients position and think about what’s most important to them. Then you’ll find with empathy for both sides you’ll become a better recruiter
